شناسایی ابعاد و مؤلفه‌های توانمندی کارآفرینان در مدل‌های شایستگی کارآفرینی

چکیده
مقدمه: کارآفرینی به‌عنوان یکی از عوامل اساسی رشد و توسعه‌ی اقتصادی کشورها، اهمیت ویژه‌ای دارد. کارآفرینان برای موفقیت در این حوزه، نیازمند مجموعه‌ای از توانمندی‌ها و مهارت‌هایی هستند که آنان را در محیط‌های پیچیده و پویا توانمند سازد. این توانمندی‌ها طیف گسترده‌ای از شایستگی‌ها از جمله توانمندی‌های شناختی، فردی، اجتماعی، ارتباطی، مدیریتی و رهبری را در بر می‌گیرد. اگرچه مطالعات پیشین به‌صورت پراکنده به برخی از این توانمندی‌ها پرداخته‌اند، اما تاکنون چارچوب جامعی که همۀ این شایستگی‌ها را به‌طور منسجم شناسایی و طبقه‌بندی کند، ارائه نشده است. در این راستا پژوهش حاضر، با هدف ارائۀ یک چارچوب جامع برای شناسایی و طبقه‌بندی توانمندی‌های کارآفرینان در قالب شایستگی‌های کارآفرینی انجام شده است.
روش‌شناسی: این پژوهش با استفاده از رویکرد کیفی و روش فراترکیب انجام شده است. برای جمع‌آوری داده‌ها، ۱۸۰ مقاله اولیه از پایگاه‌های معتبر علمی شامل وب آو ساینس، ساینس دایرکت، اسکوپوس و گوگل اسکالر استخراج شد. پس از غربالگری، ۶۷ مقاله مرتبط که به بررسی توانمندی‌ها و شایستگی‌های کارآفرینی پرداخته بودند، انتخاب گردید. معیارهای ورود، شامل انتشار مقالات در بازۀ زمانی ۲۰۱۸ تا ۲۰۲۴ و ارتباط مستقیم آن‌ها با موضوع پژوهش بود. برای ارزیابی پایایی داده‌ها، ضریب کاپای کوهن محاسبه شد که مقدار 76/0 به‌دست آمد و نشان دهندة توافق قوی بین ارزیابان بود. همچنین، نتایج نهایی از طریق بازنگری و تأیید خبرگان حوزة کارآفرینی مورد ارزیابی و اعتبارسنجی قرار گرفت.
یافته‌ها: تحلیل‌ها نشان داد که توانمندی‌های کارآفرینی در شش بعد اصلی و ۲۱ مؤلفه قابل‌طبقه‌بندی هستند. این ابعاد عبارتند از: توانمندی‌های شناختی شامل حل مسئله، تصمیم‌گیری، تفکر خلاق و تفکر انتقادی؛ توانمندی‌های فردی شامل خودآگاهی، خودباوری، خودانگیزشی و خودکنترلی؛ توانمندی‌های اجتماعی شامل همکاری، کار تیمی و تسهیل‌گری؛ توانمندی‌های ارتباطی شامل شبکه‌سازی، ارتباط مؤثر و مدیریت تعارض؛ توانمندی‌های مدیریتی شامل برنامه‌ریزی، سازماندهی، کنترل و ارزیابی؛ و توانمندی‌های رهبری شامل الهام‌بخشی، اعتمادسازی، تفکر استراتژیک و تحول‌آفرینی.
نتیجه‌گیری: پژوهش حاضر با ارائه یک چارچوب جامع و یکپارچه از شایستگی‌های کارآفرینی، گامی نوآورانه در تبیین مهارت‌ها و توانمندی‌های لازم برای موفقیت کارآفرینان در محیط‌های متغیر و چالش‌برانگیز برداشته است. برخلاف پژوهش‌های پیشین که به‌صورت پراکنده به برخی از توانمندی‌های کارآفرینان پرداخته‌اند، این چارچوب تمامی ابعاد کلیدی را به‌طور منسجم شناسایی و طبقه‌بندی کرده و به‌عنوان مدلی جامع مطرح می‌شود. این چارچوب می‌تواند به‌صورت عملی در برنامه‌های آموزشی، سیاست‌گذاری و نیز در جهت تقویت شایستگی‌های کلیدی، به‌ویژه برای کارآفرینان نوپا، سازمان‌های آموزشی و سیاست‌گذاران مفید باشد. کارآفرینان می‌توانند از این مدل برای شناخت و تقویت مهارت‌های ضروری خود بهره ببرند؛ سازمان‌های آموزشی می‌توانند برنامه‌های خود را بر اساس آن طراحی کنند و سیاست‌گذاران نیز می‌توانند آن را در تدوین برنامه‌های حمایتی و ایجاد بسترهای لازم برای تقویت کارآفرینی به‌کار گیرند. تقویت این شایستگی‌ها و به‌کارگیری چارچوب پیشنهادی می‌تواند به بهبود عملکرد، پایداری کسب‌وکارها و ارتقای نوآوری در محیط‌های کارآفرینانه بی‌انجامد.

Introduction: Entrepreneurship is widely recognized as a fundamental driver of economic growth and development. To thrive in complex and dynamic environments, entrepreneurs require a comprehensive set of competencies. While previous studies have explored various cognitive, personal, social, communicative, managerial, and leadership abilities, a systematic and holistic framework for classifying these entrepreneurial competencies remains underdeveloped. This study aims to fill this gap by proposing a comprehensive framework for identifying and categorizing entrepreneurial competencies.
Methodology: This research adopts a qualitative approach, utilizing the meta-synthesis method. An initial pool of 180 articles was sourced from reputable academic databases, including Web of Science, ScienceDirect, Scopus, and Google Scholar. Following a rigorous screening process, 67 relevant articles published between 2018 and 2024 were selected for analysis based on their direct relevance to the research topic. Data reliability was confirmed using Cohen’s Kappa coefficient, which yielded a value of 0.76, indicating strong inter-coder agreement. Furthermore, the findings were reviewed and validated by a panel of entrepreneurship experts.
Findings: The analysis yielded a framework comprising six main dimensions and 21 components: cognitive competencies (problem-solving, decision-making, creative thinking, critical thinking); personal competencies (self-awareness, self-confidence, self-motivation, self-control); social competencies (collaboration, teamwork, facilitation); communicative competencies (networking, effective communication, conflict management); managerial competencies (planning, organizing, controlling, evaluating); and leadership competencies (inspiration, trust-building, strategic thinking, transformational leadership).
Conclusion/ Implications: This study presents an innovative and integrated framework for entrepreneurial competencies. In contrast to earlier research that often examined these competencies in a fragmented manner, this model offers a systematic and cohesive classification of all key dimensions. The framework has significant practical applications for designing educational programs, informing policy-making, and guiding competency development, particularly for novice entrepreneurs, educational institutions, and policymakers. By leveraging this model, entrepreneurs can identify and enhance essential skills, organizations can develop targeted training curricula, and policymakers can formulate effective support mechanisms. Ultimately, the adoption of this framework can contribute to improved entrepreneurial performance, greater business sustainability, and increased innovation within entrepreneurial ecosystems.
