عوامل مؤثر بر کارآفرینی درون‌سازمانی کارکنان (مورد مطالعه: شرکت‌های تولید مواد غذایی شهرستان همدان)

چکیده
سازمان‌های امروزی برای پاسخ به تغییرات روزافزون در جهان و حفظ قدرت رقابت و اثربخشی، به‌طور فزاینده‌ای به کارآفرینی کارکنان خود اتکا دارند. هدف از تحقیق حاضر، بررسی عوامل مؤثر بر کارآفرینی درون‌سازمانی کارکنان بود. جامعۀ آماری این پژوهش، کارکنان شرکت‌های تولید مواد غذایی استان همدان بودند که به‌صورت سرشماری مورد بررسی قرار گرفتند. ابزار گردآوری داده‌ها، پرسشنامه‌ای بود که روایی و پایایی آن به‌ترتیب براساس نظر متخصصان و ضریب آلفای کرونباخ مورد بررسی و تأیید قرار گرفت. تجزیه و تحلیل داده‌های پژوهش حاضر، با استفاده از روش مدل‌سازی معادلات ساختاری و با رویکرد حداقل مربعات جزئی و نرم‌افزار SmartPLS3.2 انجام شد. نتایج پژوهش نشان داد از میان متغیرهای مورد مطالعه (ریسک‌پذیری، نوآوری، پیشگامی، قصد کارآفرینانه، سیستم بازداری و فعال‌سازی رفتاری)، متغیرهای پیشگامی و قصد کارآفرینانه بیش‌ترین سهم را در تبیین متغیر کارآفرینی درون‌سازمانی کارکنان داشتند. همچنین، یافته‌های مطالعه نشان داد که قصد کارآفرینانۀ درون‌سازمانی رابطۀ بین نوآوری و پیشگامی با کارآفرینی درون‌سازمانی کارکنان را میانجی‌گری می‌کند. این در حالی است که بر اساس نتایج مطالعه، رابطۀ معناداری بین سیستم فعال‌سازی رفتاری و ریسک‌پذیری با کارآفرینی درون‌سازمانی کارکنان مشاهده نشد. یافته‌های این مطالعه، پیشنهادهای مفید و کاربردی را برای مدیرانی که به‌دنبال توسعه و بهبود کارآفرینی در سازمان‌های متبوع خود هستند، ارائه نموده است.

Determinants of Employees’ Intrapreneurship: A Case Study of Food Production Companies in Hamedan City

Today’s organizations are increasingly relying on the intrapreneurship of their employees to respond to increasing changes in the world and to maintain competitiveness and effectiveness. The present study mainly aimed to investigate the factors affecting intrapreneurship of employees. The statistical population was the employees of food production companies in Hamedan sampled by the census technique. A questionnaire was used for collecting data. The content and face validity of the questionnaire were confirmed by a panel of experts, and its reliability was confirmed by using Cronbach’s alpha coefficient. Data were then analyzed by partial least squares structural equation modeling using SmartPLS 3.0. The results indicated that among the variables studied (risk-taking, innovativeness, proactivity, intrapreneurial intention, and behavioral inhibition and activation system), proactivity and intrapreneurial intention had the largest share in explaining the variable of employees’ intrapreneurship. According to the results, intrapreneurial intention mediated the relationship of innovativeness and proactivity with employees’ intrapreneurship. However, behavioral activation system and risk-taking had no significant relationship with intrapreneurship. The paper provides useful avenues for managers seeking to identify factors to develop and improve employee intrapreneurship.
